Digital Skills and Employer Transparency: Two Key Drivers Reinforcing Positive AI Attitudes and Perception Among Europeans
Using 2024 Eurobarometer survey data from 26,415 workers in 27 EU countries, this study examines how digital skills and employer transparency shape workers' attitudes toward and perception of artificial intelligence (AI). Drawing on information systems and behavioral theories, regression analyses reveal that digital skills strongly predict augmentation-dominant attitude. Workers with higher digital skills view AI as complementary rather than threatening, with an augmentation attitude mediating 56% of the skills-perception relationship. Adjacently, employer transparency attenuates the translation of replacement attitude into a negative perception of AI in the workplace. Organizations and policymakers should prioritize digital upskilling and ensure workplace AI transparency requirements to foster a positive attitude and perception, recognizing that skills development and organizational communication are equally vital for the successful integration of AI in the workplace.

Digital skills emerged as a pivotal driver of AI acceptance, allowing workers to view AI as augmenting rather than replacing their jobs. Higher digital skills lead to a more favorable augmentation attitude towards AI and a positive perception of AI's integration into the workplace. This aligns with technology-acceptance theories (TAM, UTAUT), suggesting skill-building is a viable path to improving AI receptivity. Employer digital support, through training and tools, significantly boosts employees' digital skills, reinforcing their capacity and belief in working effectively with AI.
Employer transparency regarding AI integration decisions is crucial. The lack of communication creates uncertainty, exacerbating negative attitudes. Our findings show that transparency moderates the negative impact of replacement attitude on AI perception. Informed employees exhibit significantly lower levels of negative perception compared to uninformed ones. Transparent AI communication influences workers' cognitive trust and outcome expectations, shaping their views of AI as a supportive tool rather than a threat.
Our study distinguishes between AI augmentation attitude (viewing AI as complementing human work) and AI replacement attitude (viewing AI as replacing the workforce). We found that a favoring augmentation-dominant attitude strongly predicts a positive AI perception. This positive effect is substantially mediated by augmentation attitude (56% of the skills-perception effect). While replacement attitude still exists even in augmentation-dominant individuals (cautious optimism), its mediating role in the digital skills-perception relationship is minimal (1.8%), suggesting it operates largely independently and requires separate, deeper examination to understand underlying concerns.

The Power of Transparency: Mitigating AI Anxiety
Our findings demonstrate that proactive communication from employers significantly attenuates the negative impact of workers' AI replacement attitude on their overall perception of AI. For employees who were not informed about AI use, the negative effect of a replacement-dominant attitude on AI perception was significantly stronger (β = -0.26, p < 0.001) compared to those who were informed (β = -0.12, p < 0.001). This suggests that clear, upfront communication about AI integration plans can effectively reduce employee anxiety and foster a more positive outlook, even among those with initial concerns about job displacement.
